Resolving workplace conflict fairly

Unresolved conflict doesn't stay contained — it erodes trust and productivity. Here's the checklist for hearing concerns, reviewing them fairly, and reaching a resolution employees can actually trust.

This is a practical process checklist, not legal advice. Serious or complex grievances may need input from legal counsel or an employment specialist alongside HR's own process.

Five phases of fair workplace grievance handlingPhase one

Receive and record the grievance

Everything starts with making it easy for employees to come forward. HR should record what's being reported, understand the core issue, and explain clearly what happens next.

An accurate record from the first conversation is what keeps the process consistent later. Details that get lost early are hard to recover once a grievance moves further along.

Phase two

Review the concern fairly

Not every disagreement needs a formal investigation — but you can't know that without a fair initial look. HR should understand the situation and consider the relevant perspectives before deciding how to proceed.

The review exists to prevent assumptions from driving the outcome. Jumping to a resolution before the facts are considered is how a fair process stops feeling fair.

Phase three

Consider mediation

Mediation works well when there's a live conflict and a real opportunity to improve communication between the people involved. A neutral party helps both sides explain their concerns and work toward something practical.

Mediation isn't the right tool for every grievance. The nature and seriousness of the concern should drive this decision — not a default preference for the faster, less formal option.

Phase four

Investigate when necessary

Some grievances need a formal investigation rather than an informal conversation. That means gathering relevant information, speaking with the right people, and reviewing evidence — without reaching conclusions before the process is actually complete.

Documentation and confidentiality matter most here. The more serious the concern, the more a rushed or poorly recorded process can undermine the outcome, regardless of how sound the conclusion actually was.

Phase five

Resolve and follow up

Once the review or investigation concludes, HR needs to communicate the outcome clearly and explain what happens next — including any actions required and how to appeal, if that option exists.

Resolution isn't the final step — follow-up is. Checking back after the fact tells you whether the agreed solution actually worked, or whether the employee needs further support.

Confidential and consistent

Employees need confidence that raising a concern will be handled respectfully, not whispered about or treated differently depending on who's involved. Limit sensitive information to the people who genuinely need it, and apply the procedure the same way every time — regardless of department, seniority, or who's raising the issue.

A clear way to raise concerns

A grievance policy employees don't understand might as well not exist. Be explicit about who they can approach, how to submit a concern, and what to expect. Making the process legible is what gets issues raised early — while they're still small — instead of left to fester.

How HR software can support grievance management

Scattered emails, spreadsheets, and paper records make consistent follow-up difficult — and consistency is the whole point of a fair process. Centralized HR software keeps records organized, tracks required actions, and keeps information accessible only to the HR users who actually need it, giving grievance handling the same structured foundation as the rest of HR's work.

Frequently asked questions

What is a workplace grievance?

A concern raised by an employee about something connected to their employment or workplace — working conditions, workplace relationships, unfair treatment, policy issues, or other employment-related matters.

Is mediation suitable for every workplace conflict?

No. Mediation works well for many interpersonal conflicts, but some situations call for a formal investigation or another form of action. HR should weigh the specific circumstances before choosing an approach.

Why is documentation important in grievance handling?

It creates a clear record of what was reported, what steps were taken, and how the matter was resolved — which supports consistency and makes appropriate follow-up possible.

Should HR follow up after resolving a grievance?

Yes. Follow-up confirms whether the agreed solution is actually working and whether more support is needed. It also helps surface recurring issues that may need broader attention beyond the individual case.

A fair grievance process is a structured way for employees to be heard — and a consistent way for HR to respond.

Clear procedures, the right approach for each situation, thorough documentation, and real follow-up are what turn a grievance policy on paper into a process employees actually trust.
