You're Not Just Filling a Role  You're Beating Someone Else to a Person

Here's something most small business owners don't think about until it's too late: when you finally find a great candidate, chances are you're not the only one who noticed them. The plumber down the road, the restaurant chain expanding into your neighborhood, the shop that always seems to have the friendliest staff they're often looking at the exact same person you are.

Most hiring advice treats every open role like it exists in a vacuum. Post the job, screen the applicants, make an offer, done. But for the roles that actually matter to your business your best manager, your most reliable technician, the person who keeps the whole place running you're rarely hiring in a vacuum. You're often in a quiet competition with two or three other local businesses, and most of the time nobody bothers to notice they lost.

Why this matters more than it used to

A few years ago, this might not have been worth thinking about. Today, it is, for a simple reason: good people are harder to find, and the businesses that figure out how to win them consistently pull ahead not just because they got one good hire, but because of what happens next.

When you win a hire away from a competitor, you're not just filling a seat. You're also making sure that person and everything they know isn't helping the business down the street instead. And when you build a reputation as the place good people want to work, word travels  your next opening gets easier to fill, not harder.

How to tell when you're actually competing for someone

You usually won't be told outright that a candidate has another offer on the table. But there are a few reliable signs:

A strong candidate who suddenly goes quiet after a great first interview is often weighing another offer. Someone who negotiates on start date, or asks unusually specific questions about schedule flexibility and growth opportunities, is often comparing you against something else in real time.

The simplest fix is just to ask. Most candidates will tell you the truth if you ask plainly and respectfully something like, "Are you talking to other places right now? I'd rather know so I can move quickly if I need to." Most people appreciate the directness, and it tells you exactly how much runway you have.

What to do once you know you're in a race

Speed matters more than almost anything else here. If a candidate is deciding between two similar offers, the business that responds fastest schedules the interview fastest, gives feedback fastest, extends the offer fastest usually wins, even if the pay is close to identical. Slow hiring doesn't just lose you volume; it loses you the specific people you wanted most.

It also helps to know, honestly, why someone would choose you over the shop down the street. Better hours? More predictable schedule? Actual room to grow into a lead role? If you don't know your answer to that, find out before you're in the middle of trying to close a great candidate that's the worst time to figure it out on the fly.

Keep score, even informally

You don't need a spreadsheet or a fancy system for this. Just start noticing: when you lose a good candidate, where did they end up? If you keep losing people to the same competitor, that's worth a real conversation about what they're doing differently  pay, scheduling, culture, or just how fast they move.

And when you win someone away from a competitor, pay attention to why. Ask them, once they're comfortable, what made your offer the one they took. That answer is often more useful than anything in your job posting.

The bottom line

Hiring for the roles that matter most isn't just about finding someone qualified  it's about being the business that moves fast enough and offers enough that the right person picks you over whoever else is in the running. Most small businesses never think about hiring this way, which means the ones that do have a real edge, without needing a bigger budget to get it.
